Abstract

This study aimed to identify the impact of organizational culture on employee performance in Palestinian public universities in the West Bank, using organizational commitment as a mediating variable and knowledge management as a moderating variable. The study employed a quantitative approach, and to achieve its objectives, a questionnaire was developed as the primary data collection instrument. The questionnaire comprised 45 items distributed across the study variables. It was distributed to a simple random sample of 300 male and female employees working in Palestinian public universities. 297 questionnaires were returned, and 292 were deemed valid for statistical analysis. The study utilized several statistical methods to analyze the data and verify the hypotheses, relying on SPSS and SmartPLS software. The findings revealed a comprehensive diversity in organizational culture patterns, coupled with high levels of employee performance, organizational commitment, and knowledge management. Furthermore, the study demonstrated that organizational commitment partially mediates the relationship between organizational culture and employee performance, while knowledge management strengthens this relationship. The study recommends strengthening the alignment between organizational culture and institutional goals, and reinforcing organizational commitment as two key drivers for improving performance in Palestinian public universities. It also emphasizes the need to adopt fair and participatory policies that support administrative reform and enhance employees’ commitment. Furthermore, it calls for an integrated approach linking organizational culture, commitment, and knowledge management within human resource management and decision-making processes. Finally, it stresses the importance of achieving sustainable performance development through empowerment, motivation, and the enhancement of institutional adaptability and innovation.
